Run through this with a live vendor demo, not just a slide deck. The items that matter most — write-back depth, fraud signal quality, scheduling architecture — are the ones vendors prefer to describe in slides rather than demonstrate live. Ask to see every item in a real Workday environment.
1. Interview modality: actual phone calls, not links
Why this matters
Not every candidate will complete a video interview link sent by email. The completion rate drop-off for link-based screening is significant — and it is not random. It skews toward candidates without reliable broadband, field and manufacturing workers applying from a job board on their phones, and candidates who cannot find a quiet place to sit in front of a camera during work hours.
The fix is an AI interviewer that makes an outbound phone call — the system dials the candidate's number at a scheduled time, and the candidate answers it the way they answer any call. Not a link. Not a browser-based audio experience that opens in Safari and requires the candidate to press a button. A phone call.

Questions to ask vendors
"Walk me through exactly how the phone interview is triggered. Does your system call the candidate's phone number, or does the candidate click a link to access an audio experience?"
There is a specific right answer. The system should dial the candidate. If the answer involves a link — even one that opens a phone-quality audio experience — that is a browser-based interview, not a phone call, and it will behave like one in terms of completion rates.
"What are your average completion rates by modality, broken down by role type?"
Production vendors with real data can answer this by segment. An aggregate number with no breakdown tells you nothing useful.
Red flags
- Vendor describes phone interviews as "candidates joining via audio link" — this is browser-based, not a genuine phone call
- Completion rate data is a single aggregated figure with no role or channel breakdown
- Phone modality requires a separate integration or is listed as a premium add-on
2. Scoring compliance and configurability
Why this matters
"AI scores candidates" describes nearly every tool in this category. It does not describe whether the scoring is defensible, consistent, or configurable to the actual requirements of your roles.
The EEOC draws a meaningful distinction in its guidance on AI-assisted hiring: tools that inform human decisions by presenting scored evidence carry lower compliance risk than tools that make autonomous pass/fail determinations. The DOL's OFCCP adds a parallel requirement for federal contractors: any AI-assisted selection tool must be auditable and defensible under adverse impact analysis. Either way, scoring must be explainable — for any candidate, a recruiter, hiring manager, or auditor should be able to see exactly how the score was derived and what evidence supports it.
Configurability matters for a different reason: roles have different hiring criteria. A warehouse supervisor role evaluated on safety awareness and team communication needs different competencies and anchors than a finance analyst evaluated on analytical rigor and attention to detail. - Consistent scoring — the same answer to the same question should produce the same score regardless of when the interview ran or who the candidate was

- Rubric versioning: historical candidates are scored against the rubric in effect when they were evaluated, not retroactively re-scored when rubrics are updated
Questions to ask vendors
"Show me a completed candidate record in Workday after an interview. What data fields appear, and what does a recruiter see when they open that candidate?"
This is the most revealing demo you can run. A strong integration shows structured competency scores, evidence quotes per competency, and a recommendation — all readable in under two minutes without leaving Workday. A weak integration shows a link to an external portal, a PDF attachment, or a single aggregate score with no detail.
"If I update a scoring rubric today, what happens to candidates who were evaluated under the previous rubric?"
Score integrity requires rubric versioning. If historical candidates get retroactively re-scored when rubrics change, your audit trail is invalid and your compliance posture is at risk.
"Can you show me the adverse impact report your system generates? How often do you recommend running it, and who on our team should review it?"
Vendors who take compliance seriously have a specific, documented answer. Vendors who do not may suggest it is "something legal can configure later."
Red flags
- Single overall score with no competency breakdown
- Scoring rationale described as "proprietary" and not reviewable by hiring managers
- Rubric configuration requires a support ticket or professional services engagement
- Adverse impact monitoring is an optional add-on rather than a default reporting feature
3. Fraud detection and cheating prevention
Why this matters
Remote AI interviewing has a known vulnerability: candidates can use AI tools to generate answers, have someone else complete the interview, or read from scripts while responding. For corporate and professional roles with access to sensitive data, financial systems, healthcare records, or client relationships, a fraudulent hire is not a theoretical risk — it has become a documented problem with measurable downstream costs.
Fraud detection capabilities that matter are active during the interview, not just reviewed afterward in a summary report.
Must-haves
- Identity verification — confirm the person completing the interview is the person who applied, via ID matching or biometric confirmation
- Behavioral anomaly detection during the interview — flags unusual patterns such as unnaturally long pauses before answers, inconsistent vocal cadence, or gaze irregularities in video
- AI-generated answer detection — flags responses that show linguistic patterns consistent with language model output (unnaturally structured phrasing, vocabulary inconsistencies, cadence anomalies)
- Screen activity monitoring for video interviews — detects tab-switching, window-switching, or secondary monitor activity indicating the candidate is reading from an external source
- Location verification — confirms the candidate is in the expected geography, relevant for roles with location requirements or international compliance
- Fraud signals written back to Workday as structured data in the candidate record — not as a generic note or attachment
Questions to ask vendors
"Show me what a fraud flag looks like in the Workday candidate record. What specific signals triggered it, and what does the recruiter see?"
A well-designed system shows specific, timestamped signals — "3 instances of off-camera gaze detected at 2:14, 4:07, and 7:22," "answer to question 3 shows AI-generation markers." A generic "review recommended" flag with no supporting detail is not useful and is not defensible.
"How does your AI-generated answer detection work on a phone interview versus a video interview?"
Phone and video require different detection approaches. On video, the system has visual signals. On phone, it must rely entirely on linguistic and cadence patterns. Vendors who have built this thoughtfully give different, specific answers for each modality. Vendors who have not describe the same detection approach for both.
"What is your calibrated false positive rate for fraud flags, and what workflow do you recommend when a candidate is flagged?"
No detection system is perfect. A credible vendor has a measured rate, a recommended review workflow, and a human review step before any flag becomes a disposition. A vendor who cannot answer this question has not done the calibration.
Red flags
- Fraud detection is on the product roadmap but not yet in production
- Identity verification is an optional module rather than a default
- The system cannot distinguish between a thoughtful pause and a candidate reading from a script
- Fraud signals are delivered as a post-interview summary rather than candidate-level structured data in Workday
4. Built-in scheduling
Why this matters
Scheduling is where time-to-screen collapses. Sending a candidate a "pick a time" link adds 24–72 hours to the screening process — and that window costs you candidates. Strong candidates, especially those with in-demand skills, are in multiple processes simultaneously. A competitor who responds faster will advance their process while yours stalls on a scheduling email.

5. Resume ranking and pre-interview prioritization
Why this matters
For roles attracting 200+ applications, running every candidate through an AI interview immediately is not always the right approach. A pre-interview ranking layer that surfaces the strongest applicants first allows teams to prioritize screening capacity. SHRM data consistently shows that time-to-fill is most sensitive to delays in the initial review stage — getting the right candidates into screening faster is where AI ranking pays off first.

- Resume parsing against role-specific criteria, evaluating career trajectory and relevant experience — not just keyword matching

- Results are accessible only in the vendor's portal — recruiters must log into a second system
- Data is written as a note attachment or PDF rather than structured fields
- The vendor references a middleware or "connector" platform for the Workday integration rather than a direct API relationship
