Buyer Framework
How Your ATS Shapes Your AI Recruiting Stack
Most AI recruiting tool shortlists ignore the ATS question until procurement. That is backwards. The ATS you run dictates which AI tools will actually integrate cleanly, which need workarounds, and which will create data problems at scale.

The Integration Research Center covers the six levels of ATS integration depth, most-researched ecosystems, and a buyer validation checklist — organized by platform.
Go to the Integration Research CenterThe Integration Question Comes First
Most TA leaders evaluate AI recruiting tools on feature lists — conversational quality, candidate experience ratings, structured output. These matter. But the evaluation should start with a simpler question: does this tool actually write back to my ATS the way I need it to?
Vendors almost universally claim ATS integration. The real question is what that integration does. Status push integrations — where the AI tool marks a candidate as "screened" in the ATS — are common and low-value. Field-level write-back integrations, where scores, transcripts, and rubric results land in structured ATS fields, are rare and high-value.
The framework below organizes ATS platforms by their integration architecture. Use it to set the right questions before any vendor demo.
ATS Framework by Integration Type
Native-first ATS
Workday, SAP SuccessFactors, Oracle Taleo, UKG ProEnterprise HR platforms with rigid data models. AI tools must write directly to requisition and candidate records — not just trigger webhook events. Look for field-level ATS write-back, not just status pushes.
Integration depth over feature breadth. One tool that fully writes back is worth three that only sync status.
Applicant-centric ATS
Greenhouse, Lever, Ashby, SmartRecruitersModern ATS platforms with developer-friendly APIs. AI tools integrate more cleanly but can still create candidate record fragmentation if not scoped properly.
Check whether the AI tool creates duplicate candidates or appends to existing profiles. Data hygiene matters at scale.
Staffing-specific CRM/ATS
Bullhorn, Avionte, TempWorks, Crelate, VincereStaffing and agency platforms with contact-centric data models. AI tools here need to handle multi-client requisitions, temp-to-perm pipelines, and compliance logging across clients.
Compliance audit trails and per-client customization. Generic AI tools break fast in agency environments.
Talent Intelligence platforms
Phenom, Beamery, iCIMSPlatforms that already include some native AI features. Buyers often over-invest in these built-in tools and under-invest in structured interviewing depth.
Identify the exact gap. Most talent intelligence platforms handle CRM and nurture well — they do not handle structured voice screening.
