Introduction

Predictive Index (PI) sends two very different assessments during hiring, and candidates often confuse them. One is a quick, untimed personality checklist. The other is a strict 12-minute timed reasoning test. Here is what each one asks of you and how employers read the results.

The two PI assessments

PI markets both tests as validated for workplace use. They serve different purposes.

  • Behavioral Assessment (BA): untimed, averages roughly 6 minutes, online. It uses a free-choice adjective format and has no right answers.
  • Cognitive Assessment (CA): timed, 50 multiple-choice questions in 12 minutes, drawn from a larger pool across verbal, numerical, and abstract reasoning.

PI describes the CA as designed to predict job performance and learning speed in 12 minutes, and says it has assessed more than 25 million people across 10,000-plus organizations. The Behavioral Assessment up close

The BA shows you two prompts, each with a list of adjectives. Independent prep source PrepClubs describes it as an adjective checklist of about 86 words.

  • First you select the adjectives describing how others expect you to act — PI calls this Self-Concept.
  • Then you select the adjectives that really describe you — the Self.

Those adjectives map to five factors: Dominance, Extraversion, Patience, and Formality as the primary four, plus Objectivity as a secondary factor.

There are no right or wrong answers here. But that does not mean the result is neutral. Every taker is automatically assigned one of 17 Reference Profiles — names such as Scholar, Captain, Maverick, Analyzer, and Collaborator — built around the four primary factors. The employer compares your behavioral pattern against a target they set for the role, and trained PI practitioners interpret the pattern. So while you cannot fail the BA in a universal sense, an employer is matching your answers against what they want for the job.

The Cognitive Assessment up close

The CA is the timed half. Fifty questions in 12 minutes works out to roughly 14 seconds per question, and most candidates cannot finish all 50 in time.

PI states the 12-minute limit is deliberate. It cites cognitive-ability theory holding that speeded completion is central to measuring general cognitive ability, noting that without the timed element it becomes much easier to answer the questions correctly. A "linear-on-the-fly" engine assembles each sitting so difficulty stays equivalent and no two candidates get the identical test. The CA does not measure IQ or job-specific knowledge — it measures capacity to learn and adapt.

Scoring works like this:

  • Your raw score is the number of correct answers.
  • That raw score converts to a scaled score between 100 and 450.
  • The employer sets a Cognitive Target for the role, and a Match Score out of 10 is calculated from your distance from that target. At or above the target scores a 10, with no penalty for scoring higher.

Can you prepare for a personality test

Honestly, the two tests call for different approaches.

For the Behavioral Assessment, there is no meaningful "prep." It is untimed and has no correct answers. Indeed's candidate guide advises answering authentically. Candidates and guides do report genuine uncertainty over whether to answer honestly or lean toward what the role seems to want, but PI's design assumes an authentic response, and second-guessing the adjectives is unlikely to help.

For the Cognitive Assessment, practice does help — mostly with pace and question familiarity, not raw intelligence. PI provides official CA sample questions through the admin invitation and at its sample-questions site. Third-party prep sites such as JobTestPrep, 12minprep, and PrepClubs also offer practice. The consistent advice is to build speed and not dwell on any single item.

If you have a disability, PI offers extended-time CA versions of 18 or 24 minutes, time-and-a-half or double. Only an Account Owner can send an extended-time version, and it must be requested according to company policy and law.

What candidates report

The recurring theme for the CA is time pressure — 50 questions in 12 minutes, with finishing every question described as difficult. Prep vendors uniformly advise moving quickly and not getting stuck.

The BA is described as quick and low-stress given that it is untimed and takes about 6 minutes, but candidates report the strategic ambiguity noted above.

Practitioner sentiment is mixed and sometimes blunt. A widely viewed public LinkedIn post by a recruiting-firm owner is titled "Predictive Index (PI) Assessments are trash," and other public threads debate whether psychographic tests like PI are genuinely valuable or not.
